# What is Talent Attraction & Deployment?

Talent Attraction and Deployment is drawing strong people in and placing them where they contribute most. It combines a reputation worth joining with the harder, less popular half: moving good people out of roles they have outgrown or are wrong for, instead of leaving them where everyone is comfortable.

<!-- #levels -->
## What talent attraction & deployment looks like at four levels

- **Developing (0–39)** — You may not yet be deliberately identifying and deploying people's strongest capabilities, so talent on your team is under-used. Seeing and using each person's genius is what makes great people want to work for you.
- **Emerging (40–59)** — You recognise talent but don't always match it to the right work or stretch it. The growth is in deploying people at their best point, across boundaries if needed.
- **Strong (60–79)** — You spot each person's distinctive strength, deploy them where it counts, and attract good people because they grow and are well-used around you.
- **Exceptional (80–100)** — You are a magnet for talent — naming people's genius, deploying it at its highest point regardless of org lines, and building a reputation that pulls the best toward you.

<!-- #anti-signals -->
## Signs it is missing

- Hires in their own image and calls the result cultural fit.
- Leaves a capable person in a role they have plainly outgrown because the role is hard to backfill.
- Cannot name anyone who joined the organisation because of them.

<!-- #evidence -->
## Evidence to look for

- Who have you hired that you are proudest of, and why did they choose to join?
- Tell me about moving someone out of a role they were wrong for. How did you do it?
- Where in your team is capability currently in the wrong seat?

<!-- #develop -->
## How to develop it

- For each direct report, write the one thing they do effortlessly and well — then check they're actually doing it.
- Match your next important piece of work to the person whose genius fits, even if it crosses a team line.
- Recruit or borrow someone smarter than you in their area, and use them fully.
