# What is Capability Building?

Capability Building is growing the capability of the people around you: developing skills deliberately, delegating real authority, and deploying people at their highest point of contribution. It is measured over a horizon longer than a quarter — by what the team can do without the leader that it could not do before.

<!-- #levels -->
## What capability building looks like at four levels

- **Developing (0–39)** — You may not yet be deliberately developing and stretching your people, so capability on the team stays where it is. Building others' capability is what multiplies a team's output beyond your own.
- **Emerging (40–59)** — You develop people somewhat but don't consistently delegate real authority or match people to stretching work. The growth is in transferring ownership, not just tasks.
- **Strong (60–79)** — You actively develop your people, delegate genuine authority with support, and deploy each person where their strengths count most.
- **Exceptional (80–100)** — You are a multiplier of capability — you grow people fast, hand over real authority, and deploy talent at its highest point, so the team consistently delivers beyond what any individual could.

<!-- #anti-signals -->
## Signs it is missing

- The team's output is high and its capability is unchanged after two years.
- Critical knowledge sits with one person and no plan exists to spread it.
- Nothing continues to work when the leader is on leave.

<!-- #evidence -->
## Evidence to look for

- What happens to your area when you take three weeks off? What broke last time?
- Which capability did you deliberately build in your team this year, and how did you build it?
- Who is ready to do your job, and what is still missing?

<!-- #develop -->
## How to develop it

- For each direct report, identify one stretch responsibility you could transfer with real decision authority this quarter.
- When you're tempted to do a high-value task yourself, delegate it with clear outcomes and support instead.
- Match your next important piece of work to the person whose strengths fit, even across a team line.
